The transition from individual contributor to design manager is one of the most disorienting career shifts you can make. Here's what I learned the hard way.
1. Your Design Skills Become Secondary
This was the hardest pill to swallow. The craft skills that got you promoted — pixel-perfect UI, elegant interaction design, bulletproof design systems — are no longer your primary value. Your job is now to create the conditions for your team to do great work.
2. Feedback is Your Most Important Design Tool
As an IC, I designed interfaces. As a manager, I "design" feedback. Learning to give specific, actionable, and timely feedback is the single most impactful skill you can develop. Bad feedback is worse than no feedback.
3. You Will Feel Unproductive
Managers don't ship pixels. Your output is invisible — it's the growth of your team members, the quality of their decisions, the clarity of your team's direction. Learn to measure yourself differently.
4. One-on-Ones Are Sacred
Cancel your other meetings before you cancel a 1:1. This is where trust is built, problems are surfaced early, and career growth happens. I learned to never check my phone during 1:1s and to always have one meaningful question prepared.
5. Hire Slowly, Fire Quickly
Every hiring mistake I made was because I moved too fast. Every performance management mistake was because I moved too slow. The cost of a bad hire is enormous — not just financially, but in team morale and culture.
6. Shield Your Team, But Don't Shelter Them
There's a fine line between protecting your team from organizational noise and keeping them so insulated they don't understand the business context. Great managers are translators, not walls.
7. Ask for Help
I spent months trying to figure everything out alone before finding a coach. Finding mentors and peers who've navigated these transitions before you is not weakness — it's the smartest investment you can make.
The management path isn't for everyone, and that's fine. But if you choose it, know that the learning curve is steep, the rewards are delayed, and the impact you can have is exponentially greater than anything you could do alone.
